Development and validation of the workplace-learning structures questionnaire (WLSQ): A measurement instrument based on the learning-network theory

The variety of learning opportunities that people can choose from in the workplace differs among organizations to a large extent. Although qualitative studies have suggested such differences in organizational-learning structures, no validated instrument is available to enable systematic comparisons among workplaces in this respect. In the present study a questionnaire is developed to measure employee perceptions of workplace-learning structures, based on the Learning-Network Theory. The aim of the study is to validate this questionnaire (WLSQ) by analyzing its psychometric properties and establishing antecedents of the ensuing learning structures (N = 991). In the first step, the different learning structures measured in the WLSQ are found to match theoretical expectations, bearing satisfactory factor reliability. Relationships are confirmed between perceived learning structures, on the one hand, and perceived learning opportunities as well as perceived career opportunities, on the other hand, showing construct and criterion validity. The conclusion of step one is that the WLSQ appears to be a sound instrument to measure workplace-learning structures. In the second step, relationships are confirmed between workplace-learning structures and a number of antecedents taken from the demand-control model (task variety, autonomy, and complexity). This knowledge can help organizations improve existing learning structures in the workplace.
